This dissertation explores how frontline idea generation in healthcare organizations is shaped by middle management behavior and the experience of prior ideation success. Drawing on qualitative and quantitative data from multiple German hospitals, it offers new insights into how middle managers can foster a culture of innovation among frontline employees and how prior success influences employees' continued engagement in creative efforts. The work contributes to theory on organizational innovation and provides practical guidance for improving idea generation systems in complex, labor-intensive settings like healthcare.
